원장의 리더십 및 보육교사의 심리적안녕감과 이직의도의 관계

초록

본 연구의 목적은 원장의 리더십 및 보육교사의 심리적 안녕감과 이직의도의 관계를 알아보고 원장의 리더십과 보육교사의 심리적안녕감이 이직의도에 갖는 설명력은 어떠한지 알아보고자 하는 것이다. 이를 위해 본 연구의 대상은 서울과 경기도 민간어린이집과 구립 및 시립어린이집에 근무하는 교사 413명이었다. 연구결과는 첫째, 보육교사의 이직의도와 원장의 리더십, 그리고 보육교사의 심리적안녕감은 상관관계가 있었다. 즉 원장의 리더십이 인간지향과 목표지향일수록 보육교사의 이직의도는 낮았고, 원장의 리더십이 관료지향일수록 보육교사의 이직의도는 높았다. 그리고 보육교사의 심리적안녕감이 높을수록 보육교사의 이직의도는 낮았다. 또한 원장의 리더십이 인간지향과 목표지향일수록 보육교사의 심리적안녕감이 높았다. 둘째, 원장의 리더십과 보육교사의 심리적안녕감은 보육교사의 이직의도에 영향을 주는 요인으로 나타났다. 따라서 보육교사의 이직의도를 낮추기 위해서 원장은 긍정적인 리더십을 발휘해야 하며 보육교사의 심리적안녕감을 증진시킬 필요가 있을 것이다.

영어 초록

The purposes of this study were to investigate the relationships between child-care teachers’ turnover intentions, and directors’leadership and child-care teachers’psychological well-being, and how do those factors contribute to the turnover intentions. The subjects of this study are 413 teachers working at public or private daycare centers in Seoul and Gyeonggi-Do. The main results of this study are as follows: First, the child-care teachers’ turnover intentions are correlated with their directors’ leadership and their psychological well-being. Teachers showed lower levels of turnover intentions when their directors have higher human orientation or goal orientation. However, higher levels of the director’ bureaucrat orientation was associated with high levels of the child-care teachers’ turnover intentions. And the child-care teachers’ turnover intentions were lower when the levels of the teachers’ psychological well-being were high. On the basis of the director’s leadership by the child-care teachers’ psychological well-being, the higher the directors’ human orientation and goal orientation leaderships were, the higher the child-care teachers’ psychological well-being was. Second, their directors’ leadership and their psychological well-being are reliable predictors of the child-care teachers’ turnover intentions. Thus, the director’s positive leadership and teachers’ psychological well-being should be promoted in order to decrease the child-care teachers’ turnover intentions.
